Looking at my team now, my whole team are 'trainees', none over the age of twenty. Will I have better luck buying some better 25/26yos and keeping the best of my team for trainees?

You're in IV so i'd say no, stick with the trainees as older players are for consolidating generally. Perhaps when you're a bit more established, buy one or two but the best grounding you can have is as many young players as possible.
